Motivation is the internal and external drive that makes employees willing to work hard, improve performance, and pursue organisational goals. In Cambridge A-Level Business, motivation is examined through both content and process theories, alongside the practical use of financial and non-financial rewards.

1. Defining Motivation and Workforce Indicators | 动机的定义与员工指标

Motivation is the willingness to exert effort towards a goal. In a business context, managers need to know whether motivation is improving by tracking measurable workforce indicators rather than relying on opinion.

激励是员工为实现目标而付出努力的意愿。在商业情境中,管理者需要借助可衡量的员工指标来判断激励是否改善,而不能仅凭个人感觉。

2. Why Motivation Matters to Business | 激励对企业为何重要

Motivated employees are more likely to be productive, take pride in their work, and offer good customer service. This can improve the firm’s reputation and reduce unit costs because fewer resources are wasted.

受到激励的员工更有可能提高生产率、认真对待工作并提供优质客户服务。这可以改善企业声誉,并因减少资源浪费而降低单位成本。

In contrast, unmotivated staff may be absent more often, produce defective goods, ignore customer needs, and leave the business. Replacement hiring and training add to costs, while poor service can damage brand loyalty.

Motivation therefore supports several business objectives: lower costs, higher quality, greater innovation, better retention, and stronger customer satisfaction. It is not just an HR issue; it affects finance, marketing, and operations.

3. Taylor and Scientific Management | 泰勒与科学管理理论

Frederick Taylor argued that managers should study each task scientifically, identify the one best way of doing it, select and train workers carefully, and pay them according to output. His approach is known as scientific management.

弗雷德里克·泰勒认为,管理者应科学地研究每项任务,找出唯一最佳的操作方法,精心挑选和培训工人,并按产量支付报酬。这一方法被称为科学管理。

Taylor assumed that money is the main motivator and that workers can be treated like machines. The method can raise productivity and reduce unit costs, especially in mass production settings such as fast-food kitchens or call centres.

However, scientific management can make work repetitive and boring. It ignores social needs, reduces worker autonomy, and can lead to high labour turnover if employees feel devalued.

4. Maslow’s Hierarchy of Needs | 马斯洛需求层次理论

Abraham Maslow proposed that people are motivated by a hierarchy of needs. Lower-level needs must be largely satisfied before higher-level needs become important to an individual.

The theory suggests that a pay rise alone may not motivate a worker whose lower-level needs are already secure. Managers should offer a range of rewards that match the worker’s current position in the hierarchy.

该理论表明,如果员工的低层次需求已得到保障,仅加薪可能无法有效激励他们。管理者应提供多种奖励,以匹配员工当前所处的需求层次。

However, Maslow’s hierarchy is difficult to test scientifically. Individuals may prioritise needs differently, and in practice some workers seek recognition before job security is fully guaranteed.

5. Herzberg’s Two-Factor Theory | 赫茨伯格双因素理论

Frederick Herzberg divided workplace factors into two groups: hygiene factors and motivators. Hygiene factors can cause dissatisfaction if inadequate, but improving them does not necessarily create lasting motivation.

弗雷德里克·赫茨伯格将工作场所因素分为两类:保健因素和激励因素。保健因素不足会引起不满,但改善这些因素并不一定能带来持久的激励。

  • Hygiene factors: pay, working conditions, company policy, supervision, job security, relationships
  • Motivators: achievement, recognition, responsibility, interesting work, advancement, personal growth

Herzberg’s key insight is that removing dissatisfaction is not the same as creating motivation. A firm may improve the office environment and raise pay, yet employees still lack drive if their work is boring and unrecognised.

赫茨伯格的核心观点是,消除不满并不等同于创造激励。企业可能改善了办公环境并提高了工资,但如果工作本身枯燥且得不到认可,员工仍然缺乏动力。

To build motivation, managers should enrich jobs by giving workers more responsibility, feedback, and opportunities for achievement. Job enrichment is therefore closely linked to Herzberg’s theory.

6. McGregor’s Theory X and Theory Y | 麦格雷戈 X 理论与 Y 理论

Douglas McGregor described two contrasting sets of managerial assumptions about workers. Theory X managers believe employees dislike work, avoid responsibility, and must be controlled, threatened, or paid to perform.

道格拉斯·麦格雷戈描述了管理者对员工的两组相反假设。X 理论管理者认为员工不喜欢工作、逃避责任,必须通过控制、威胁或金钱才能让他们努力工作。

Theory Y managers believe work can be as natural as play, employees can exercise self-direction, and many workers actively seek responsibility and creative problem-solving. These managers favour empowerment and participation.

McGregor argued that management style can become a self-fulfilling prophecy. If workers are tightly controlled, they may behave in ways that confirm Theory X. If they are trusted and involved, they may demonstrate Theory Y behaviour.

The theory is useful for analysing leadership and motivation, but it is a simplification. In reality, managers often need a flexible style depending on the task, timing, and individual employee characteristics.

7. Financial Motivators | 财务激励方式

Financial motivators reward employees with money or monetary benefits. They can be divided into time-based pay, output-based pay, performance-related pay, and additional benefits such as profit sharing or commission.

Financial rewards are easy to understand and can be effective for workers whose basic needs are not yet secure. They also help a business link pay directly to measurable outputs such as sales or units produced.

However, money can lose its motivating power once employees consider pay to be fair. Financial incentives may also encourage workers to cut corners, compete instead of cooperate, or focus on quantity at the expense of quality.

8. Non-Financial Motivators | 非财务激励方式

Non-financial motivators satisfy psychological and social needs. They are often associated with Maslow’s higher-level needs and Herzberg’s motivators because they make the job itself more rewarding.

Non-financial methods can build long-term commitment because they make employees feel trusted, valued, and interested in their work. They are often cheaper than large pay rises and may improve innovation and customer service.

However, non-financial motivators may be difficult to implement when jobs are highly standardised or when staff already perceive pay as inadequate. Some employees also prefer clear monetary rewards over vague praise or extra duties.
