Motivation is the internal and external drive that makes employees willing to work hard, stay committed, and use their abilities effectively. In A-Level Business, motivation is not just a ‘soft’ HR topic; it directly influences productivity, labour turnover, absenteeism, quality and customer service. Managers therefore need to understand why people work and how financial and non-financial rewards can shape behaviour.

动机是促使员工愿意努力工作、保持投入并有效发挥能力的内部与外部驱动力。在 A-Level 商务中,动机并不是一个“软性”人力资源话题;它直接影响生产率、员工流失率、缺勤率、质量与客户服务。因此,管理者需要理解人们为什么工作,以及财务和非财务奖励如何塑造行为。


1. What Is Motivation? | 什么是动机?

Motivation is the willingness of a person to exert effort in order to achieve a goal. In a business context, motivated employees tend to be more productive, more cooperative and more willing to suggest improvements. Motivation can come from within the individual, such as pride in work, or from outside, such as pay, promotion or recognition.

动机是一个人为了实现目标而付出努力的意愿。在商务环境中,受到激励的员工往往生产率更高、更愿意合作,也更愿意提出改进建议。动机可以来自个体内部,例如对工作的自豪感,也可以来自外部,如薪酬、晋升或认可。

Businesses care about motivation because it affects measurable outcomes. High motivation is associated with lower labour turnover, lower absenteeism, fewer industrial disputes and higher quality output. By contrast, demotivated workers may do the minimum required, resist change and provide poor customer service.

2. Content and Process Theories: An Overview | 内容型与过程型理论:概述

Motivation theories are often divided into content theories and process theories. Content theories focus on what motivates people, such as money, security, belonging or achievement. Process theories focus on how motivation occurs, for example through expectations of rewards or perceptions of fairness. In the Cambridge syllabus, the main emphasis is on content theories, but you should be able to use them to evaluate real business situations.

动机理论通常分为内容型理论和过程型理论。内容型理论关注什么激励人,例如金钱、安全感、归属感或成就。过程型理论关注动机如何产生,例如通过对奖励的期望或对公平的感知。在剑桥大纲中,重点主要是内容型理论,但你应能运用这些理论评价真实商业情境。

You will meet four classic content-based views in this chapter: Taylor’s scientific management, Mayo’s human relations findings, Maslow’s hierarchy of needs and Herzberg’s two-factor theory. McGregor’s Theory X and Theory Y adds a managerial perspective on assumptions about workers. Together they provide a toolkit for analysing why a particular payment system or job design may or may not motivate staff.

3. Taylor and Scientific Management | 泰勒与科学管理

F.W. Taylor believed that workers are mainly motivated by money. His scientific management approach aimed to find the ‘one best way’ to do a job, divide tasks into small, repetitive parts, and pay workers according to output. Managers, not workers, would plan the work; workers would simply follow instructions and receive piece-rate pay.

弗雷德里克·泰勒认为工人主要受金钱激励。他的科学管理方法旨在找到完成一项工作的“唯一最佳方式”,将任务分解为细小、重复的部分,并按产量支付工人工资。由管理者而非工人来规划工作;工人只需按指示操作并获得计件工资。

The main benefit of Taylor’s ideas is higher efficiency and lower unit costs in mass-production settings, such as fast-food assembly lines or call centres with tightly measured tasks. However, the approach can lead to boredom, high staff turnover, poor quality and industrial conflict because it ignores social needs and treats people like machines.

In an exam answer, you should not dismiss Taylor too quickly. His ideas still appear wherever standardised tasks and output-based pay are used, but they work best when the work is simple, measurable and closely supervised.
